## Method
1. Start from their aspiration, not your succession plan
2. Pick one or two growth areas; more dilutes
3. Find real work that builds the skill — growth happens on the job
4. Name your role as sponsor explicitly
5. Review on a cadence and adjust
## Best Practices
- Stretch, don't drown — calibrate the challenge
- Growth is the report's to own; you enable, not assign
- Sponsorship (advocacy) matters as much as mentoring (advice)
